The untraditional associate pastor

It’s been a little over four years since I wrote, The Work of the Associate Pastor (Judson Press) and a lot has changed. As church budgets get smaller and the pews reveal increasingly empty space, many church leaders cannot fathom having an associate pastor on a church staff.  A Hartford Institute for Religion Research study found that from 2010 to 2015, part-time clergy jumped from 29% to 38%. If it’s hard enough to staff one pastoral position, how could a church even think about two?

The future of ministry is not in seminary

That’s right. The future of ministry is not going to be found in the traditional 90 credit seminary degree but in modified virtual centers of learning.

Why?

As I explained in my book, The Work of the Associate Pastor, churches must find alternative avenues for finding ministers other than the traditional college and seminary educated pastor. The full-time professional clergy person is becoming a difficult sustainable goal to achieve for many churches. The Atlantic highlighted the state of middle class clergy carrying a seminary degree: high debt, low wages, vanishing churches, and part-time pastor positions.

The traditional mainline church track for full-time pastors followed like this: 4-years of college, 3-years of graduate seminary education, and ordination. This process launched a generation of pastors into their ministry in the 1950’s, 60’s, and 70’s. The traditional 90-credit seminary degree, the master of divinity, became the mark of an intellectual, professional, and full-time pastor. Churches had the people and money to support such a model. The pastor typical could raise a family and even buy a house (if one was not provided).

Those days are gone.

Now, because of cost of graduate education, seminary graduates are saddled with debt. In the $40,000 to $60,000 range (on top of college debt). The pace of the rise of the cost of education has exceeded the rate of inflation: to the tune of 500% since 1985.  Usually, when a professional incurs such a debt, their boss gives them a raise because of their higher degree. Not the case with pastors. Many pastors have the same credit hours as school administrators, but paid much less.

With this current reality of shrinking churches, downsized church budgets, less full-time pastor positions, and need for a generation of clergy to lead churches into a new culture, a shorter more focused distance modified seminary degree is needed. A distance modified 45-credit degree could shake up this bleak future for pastors and churches. Seminaries like Northern and Palmer are introducing these types of programs.

The case for the 45 credit seminary degree

The Atlantic ran a disturbing article on the state of middle class clergy carrying a seminary degree: high debt, low wages, vanishing churches, and part-time pastor positions. The piece profiles Justin Barringer, a recent seminary grad who like many before him graduated the call to pastoral ministry. His story is not unlike thousands of other ministers:

Justin Barringer would seem to have the perfect résumé. He’s a seminary grad, an author and book editor, and a former missionary to China and Greece. But despite applying to nearly a hundred jobs over the course of two years, Barringer, who lives in Lexington, Kentucky, could not secure a full-time, salaried church position.

So he splits his time among three jobs, working as a freelance editor, an employee at a nonprofit for the homeless, and a part-time assistant pastor at a United Methodist Church. “I am not mad at the church,” Barringer says. “However, I wish someone had advised me against taking on so much debt in order to be trained for ministry.”

Learning church growth trends in England

As American churches slowly declined, we watched our European neighbors over the pond decline even faster. The “Death of Christianity” was forecasted to spread from England, Germany, and Norway to  around the world.  Surprisingly, a new study has revealed church growth trends in Europe. The death of Christianity story is greatly exaggerated.

What can we attribute to this growth? Hipper churches? Better social media? Flasher worship bands?

No… none of the above were found to produce long term church growth and revitalization.

The church growth movement in England has discovered deeper trends that can help American churches. A 10 year study was completed by the Church Growth Research Programme to study British churches. The study found that 18% of churches in Britain grew over a 10-year period. The study aimed to uncover what was different about those churches. The findings were reported by the Lewis Center for Church Leadership:

Proof being a pastor is a tough job

As the pastor, I’m shaking hands with church goers after worship one Sunday, I talk with a congregant about meeting him during the week. His reply?

“I thought pastors only worked one day a week!”

Truth be told, we full-time (and part-time pastors) do not work one day a week. I work anywhere between 35 and 75 hours a week. My congregation expects a full-time, ordained, college educated, graduate school 90-credit hour trained, and spiritual pastor to lead the congregation. And so, I provide that. However, there are unspoken and unwritten expectations:  my wife and children share in the full life of the congregation, I give 10% (and more) of my income to church, I’m available 24/7, be an excellent preacher, sound teacher, be a chaplain, be a theologian, providing counseling, give financial leadership,  bring people to church, and sometimes even clean up a mess in a common area.

If you ask me or my colleagues, it’s tough being a pastor.

If you think I’m just complaining and think I have cushy job, don’t take my word for it. Take Forbes Magazine’s top 9 toughest leadership roles into consideration:

  • #9: CEO, lots of pressure for profit
  • #8: Congressman/Congresswoman, everyone (sometimes including your mother) hates you

5 things associate pastors need to survive

The work of an associate pastor often does not receive the high praise or support compared to their senior pastor. Associate pastors have the challenging task of supporting the mission and vision of the church under the leadership of their senior pastor. Often, in the course of this supportive role, associates experience disagreements and their frustration can undermine staff synergy.

Church leadership and senior pastors need to realize the unique nature of associate pastor ministry. A garden center, a sign, and the missional church

My parents used to tell me that first impressions matter.  So my mom always kept a very clean house in the chance someone came to visit or if I or my sister brought a friend home unexpectedly from school.  My dad always keep the cars clean and the yard mowed.  We always had clean clothes and reasonable times between haircuts.  Probably not much different from your family.

Organizations also present “first impressions” with their buildings, employees who welcome, or the cleanliness of the facility.  The front door might be one of the most important features of these organizations.  Here are a few front doors I have come across in Midwest stores recently.

This is posted on a sliding door into a business. This store is a large chain and is located in the upper middle class section of town with low crime.  Nothing about this sign says to me I am welcome to shop there.  I have never seen a sign like this on any other business, that does not mean do not exist but I have never noticed one.  I just found it to be a weird notice and felt it to be unnecessarily hostile.

This is a welcoming place. It has the clearly marked sign open, the door is open, and the hours are posted.  There is plants that greet you from the parking lot to the door letting you know that this place holds a variety of , trees, flowers, porch/deck furniture, and other yard DYI things.  But what you see outside is only a small taste of what is on the inside.  The staff  don’t just grow plants in a bucket.  They are gardeners as well. They are capable of listening to garden ideas and advising how to proceed because they live in both places.

Churches have signs as well.  Our churches often put up intentional or unintentional signs up with our actions.  Perhaps they act like the fist sign.  Your life will be scrutinized here.  We will judge you and use a filter process to decide if you are like us.  We will examine every aspect of your life until we are satisfied you look, sound, and act like we think you should.  If you do not agree to these terms you are free to leave the facility.

What if our church and the way it functions looked more like this garden center?  What if we were more inviting and welcoming? What would it look like if we could find the balance between being welcoming to all and strong in our Christian identity?  What if we found a way to interpret and discern what God is doing in the world? A missional church needs to examine their church “signs”. What signal are they sending?

Much like the garden center, there is a a need for churches to have a welcoming presence with their building, signage, and people. The church must missionally welcome people and empower others to action. The missional church needs to have a welcoming presence of hospitality and be able to discern how God is calling us to act.  God is at work cultivating our missional gardens and we need to realize what it takes to welcome and send others into his vineyard.

New England mission field is not to be conquered

Having spent over four years in Upstate New York, I’ve experience my fair share of “New England” religion. Though New York is not part of New England, being so close to a New England state has naturally brought its culture over the border. I have church members who are former residents of Vermont, New Hampshire, and a few who grew up with “Chow-dah” and “Hah-vahd”.

New Englanders are hardy folk. They endure harsh winters and only one NFL team for several states. They are compassionate. Simple and respectful. They don’t wear their religion on their sleeve. They are rich and poor. Tall and short. They are Americans just like you and me.

In the last 10 years, several evangelical denominations and faith groups see New England as the last American mission field. This thinking is misguided and sees this region as a place to be conquered as if it was ancient military victory. Yes, everywhere we go is a mission field but the holier than thou attitude that some church planters exhibit smacks of arrogance.

Case in point are the tactics the Southern Baptist Convention is using to plant churches in New England. NPR reported that a church planter walked a traffic island with a very aggressive religious sign to drivers:

It’s not malicious… but they’re church-planting by stealth…On a recent February afternoon, horns honked and a middle finger flew as Cabral walked the traffic island. Drivers also kept engaging him, trying to answer the question on his cross, which he’d explain meant, “Are you ready to face God when you die?” Cabral would share how he knew that he was, then hand out a card with a gospel message and his church’s address.

Is that how New England is seen as a mission field? A place where the first exposure to an evangelism effort forces unsuspecting commuters to be confronted with judgement rather than the love of Jesus Christ? What of the existing congregations trying to reach out to their communities? Often, many of these church planting movements ignore existing churches in order that they reach number goals.

Treating the birth place of American religious freedom like it is a foreign mission field gives no regard to local culture, local needs, and local programs. Theologies of missiology explore existing culture rather than establishing a new culture and religious norm. For instance, recent statistics reflect new church plants instead of focusing on existing ones:

Since 2002, the Southern Baptists have spent roughly $5 million to plant churches around the region, and have another $800,000 committed for this year… They’ve started 133 new churches in that time, a nearly 70 percent increase that brings their regional total to 325.

What about the churches trying to reach their local community? What statistics and funding goes towards strengthening existing churches? Building new churches is a little more sexier than using existing churches. It looks good to show a mission board statistics on new churches. But, initiatives like Transformed by the Spirit seek to empower existing churches to find new life. Not considering what challenges and opportunities exist in current churches ignores the work already being done by other Christians.

Working with existing churches and their struggles is not glamorous as starting a new church. However, there are communities, people, and towns that need their congregations to be renewed and restored. Let us not see the “New England mission field” as a place to be conquered but as a place where we respect local church hopes and dreams.

Israel Trip

Israel Day Four: Bethlehem

An earlier incomplete post was accidentally published. This is an updated post.

Today was a great day of visits and meetings. It was full of though provoking conversations with leaders.

Our first meeting was with Jack Sara the President of Bethlehem Baptist College. Jack is a Palestinian Christian and is an alum of the school. His perspective of education was through the lens of peace and transformation of the area. He talked about being imprisoned and beaten because of his work with churches and education.

As we sat in the newly built building, he told us how the school was created. With a vision of a Christian college in the area in 1971, a pastor responded joyously that he wanted to help it start with a donation. The pastor quickly gave $20. So with $20, the school was created. Jack is leading a community of Christians who are very hopeful that local people can be transformed through the hope of the Christian message. He also believes that mercy plays an important role in reconciliation conflict in Israel. Christians are a shrinking group in Israel but they are still leading the way for peace and transformation.

It is very reassuring that Baptists are leading the charge in transformational change and education in a place where Christians only make up 2% of the population. The school offers a BA, MA, a program for mass media, and a course of study in tourism guiding. A number of Muslims attend these programs and give people education for a career. Unemployment in Bethlehem is high. Jobs are tough to get.

American Baptist Churches, Israel Trip

Peace mission to Israel

Just six days from today, I’ll embark on a peace mission on behalf of American Baptists to travel to Israel. This trip will serve as a good-will delegation to Israelis and Palestinians. In light of the recent conflict and violence, it is more important than ever to find a peaceful solution for this area of the Middle East.

This is no Holy Land Tour.

The delegation consists of the American Baptist Churches General Secretary, Roy Medley, the President of ABC-USA, Ruth Clark, and a handful of lay and clergy leaders within the denomination. We will meet with local leaders in business, media, health care, education, human rights, faith, culture, and politics. The delegation will be guided by a panel of experts who will also help balance and interpret these meetings so that, by the end of the trip, the delegation will grasp the basic issues of the conflict and a variety of perspectives and emotions. We will meet with both Israelis and Palestinians.

So, what is the purpose of this trip?

Why 9 in 10 Believe in God but not Church

Many in the religious right have been running for the hills because this “godless” nation has become too secular.  The rhetoric of our nation’s direction is flawed by the growth of atheists and secularists is over played.  It seems a recent Gallup study confirmed what has simply is unknown to many: We are still a religious nation.  More than 9 in 10 Americans still say “yes” when asked the basic question “Do you believe in God?” Perhaps even more encouraging is that 84% of 18-29 year-old segment and 94% of 30-49 year-old segment answered in the affirmative.

And this is not a statistical bump, but historically, since 1943, the vast majority of Americans believe in “God”.

godbelieveIt would seem that we are still a religious nation, but obviously church leaders want to know how many of those 90 plus percent are Christian. Logically, many ask the question, “If we are such a God-believing country, then why is church attendance so low?”
